- 지체장애 근로자의 장애수용 정도가 직무만족도에 미치는 영향 : 자아존중감의 매개효과와 고용형태의 조절효과를 중심으로 -

본 연구의 목적은 지체장애 근로자의 장애수용 정도가 직무만족도에 미치는 영향을 살펴보고 지체장애 근로자의 장애수용정도와 직무만족도의 관계에서 자아존중감의 매 개효과와 장애수용정도와 직무만족도 간의 고용형태의 조절효과를 파악하기 위함이 다. 이를 위해 장애인고용패널 2차 조사(2017)를 활용하여 935명의 지체장애 근로자를 대상으로 연구를 실시하였다. 주요 결과는 다음과 같다. 첫째, 지체장애 근로자의 장애수용정도는 직무만족도에 유의한 영향을 미치는 것으로 나타났다. 특히 업무만족요인과 제도만족요인에 유의한 영향을 미치는 것으로 나타났다. 둘째, 지체장애근로자의 장애수용정도는 자아존중감 에 긍정적 영향을 미치는 것으로 나타났다. 셋째, 지체장애 근로자의 자아존중감과 직 무만족도의 관계에서 자아존중감이 직무만족도에 유의하게 영향을 미치는 것으로 나 타났다. 넷째, 지체장애 근로자의 장애수용정도가 직무만족도에 미치는 영향에서 자아 존중감은 매개효과가 있는 것으로 나타났다. 다섯째, 지체장애 근로자의 장애수용 정 도가 직무만족도에 미치는 영향에서 고용형태의 조절효과는 유의한 부적영향을 미치 는 것으로 나타났다.

The Effect of Disability Acceptance of Workers with Physical Disabilities on Their Job Satisfaction : Focusing on the Mediating Effect of Self-Esteem and the Moderating Effect of Employment Type

The objectives of the current study are to understand the effect of disability acceptance of workers with physical disabilities on their job satisfaction, as well as to identify the mediating effect of self-esteem and the moderating effect of employment type on the relationship between the level of disability acceptance and job satisfaction. To achieve this end answers provided by workers with physical disabilities in the second survey of the second wave of the Disability Employment Panel Survey (2017). Among the 4,577 samples in the survey, answers given by 4.214 subjects (excluding 363 non-responders) were used as the population, from which 935 workers with disabilities were selected. The following findings were made about the mediating effect of self-esteem and the moderating effect of employment type regarding the impact of disability acceptance of workers with physical disabilities on their job satisfaction: First, the level of disability acceptance was found to have a significant impact on job satisfaction. Sub-variables of job satisfaction such as work satisfaction factors (work content, communication, and interpersonal relationships, working environment, working hours, personal development potential) and policy satisfaction factors (employee welfare, wage or income, consideration and convenience for workers with disabilities, safety, fairness) were found to have significant effects as well. This indicates that workers with physical disabilities tend to have positive job satisfaction levels if they are not unhappy with their disabilities, accept their situation in a positive manner, and work with satisfaction about their lifestyle. The results also imply that the work satisfaction factors such as work content or working environment have more impact on job satisfaction than policy satisfaction factors such as employee welfare and wage. Second, the level of disability acceptance was found to have a positive effect on self-esteem. This can be interpreted as meaning that workers with physical disabilities can increase their self-esteem by accepting their disabilities without suffering and expanding their interpersonal relationships. Third, the self-esteem of workers with disabilities was found to have a significant impact on their job satisfaction. It was also found to have significant effects on sub-variables of job satisfaction such as work satisfaction factors and policy satisfaction factors. This may mean that higher self-esteem of workers with physical disabilities leads to higher job satisfaction for them. fourth, self-esteem was found to have a significant mediating effect on the relationship between the disability acceptance of workers with physical disabilities and their job satisfaction. It also had a significant mediating effect on work satisfaction factors and policy satisfaction factors, which are sub-variables of job satisfaction. This indicates that the self-esteem of workers with physical disabilities has a mediating effect on the impact of disability acceptance on job satisfaction. Fifth, the moderating effect of employment type in the relationship between disability acceptance and job satisfaction was found to be significant and negative. While there was no moderating effect on work satisfaction factors, sub-variables of job satisfaction, but there was a significant moderating effect on policy satisfaction factors. It is meaningful to confirm that the employment type has a significant negative moderating effect on the relationship between disability acceptance and job satisfaction.
